Aeromon: Capturing the cultural core of a rapidly growing scale-up to support meaningful growth
The challenge
A Finland‑based environmental technology scale‑up Aeromon was preparing for a phase of significant growth. While scaling, there was a clear need to ensure that the company’s strong, distinct culture wouldn’t be diluted. The leadership recognised that to maintain cohesion and a sense of belonging, it was essential to identify and articulate the core beliefs and values that made the company unique—those that must remain non-negotiable even as the organisation expanded.
The solution
Through a series of semi-casual interviews with 10 team members, we uncovered what people were most proud of, and what they saw as the most meaningful aspects of their work culture. We explored how these cultural traits appeared in daily behaviours, communication, and collaboration. In addition to the interviews, I spent time observing in the company office and facilitated focused conversations around values and culture during agreed group sessions.
The outcome was the Culture Playbook—a concrete, living document that included:
A clear articulation of the company’s core beliefs and values
Real-life examples of how these values manifest in everyday work
Practical recommendations for embedding the culture into key processes such as recruitment, onboarding, and leadership practices
The playbook was iterated collaboratively, ensuring that it felt authentic and meaningful across the organisation. It now serves both as a guide for new team members and a compass for leadership as they scale intentionally.
My role
We collaborated closely with Aeromon’s leadership team, and I designed and led the discovery and facilitation process, bringing together insights from individuals and the team to co-create a culture playbook that reflects who the company is—and who they aspire to remain—as they grow. The recommendations for short and long-term development opportunities were a combination of the Aeromon interview insights and my point of view and best practices based on my previous experience in business, operational and leadership.
